HRMシステムとの関係を統合的に捉えるSHRM論を中心に、経営における従業員管理に関する理論体系を整理した。 そして、バングラデシュで活動している日系製造業の事例を通じ、競争戦略、HRMシステム、企業業績の関係を、トップマネジメントの策定する戦略的視点からだけではなく、HRMシステムに対する従業員の満足度やコミットメントといった認識行動の視点からも明らかにしようとした。 事例調査から得られた発見の1つは、コスト削減戦略を採っている企業は外部調達型の「HRMの基本理念」を持っており、「昇進・昇給施策」は業績重視、「HR開発の方向性」は短期的であるのに対し、高品質戦略を採っている企業は、「HRMの基本理念」に関しては、内部育成型か、或いは内部育成型・外部調達型の併用を採っていることである。
